INDIAN ECONOMY FOOLS PARADISE


 

With Amartya Sen, Montek Singh Ahluwalia, Man Mohan Singh, P Chidambaram all at the helm, Indian Government is literally living in fools Paradise

 

Indian economy comes to a fullstop

A fairly large South-Indian group with varied business interests had invited me to a strategy session to turn it around. It was the first meeting and was to be preceded by breakfast. As we waited to be served, I perused their latest balance sheet.

 

Indian economy is in a mess, tasks for the next Government


 

As Vaidyanathan notes: Corporate sector which is less than 15% of our National Income gobbles up nearly half of the bank credit…credit needs of unorganized or non-corporate sector are not met by the organized banking sector but by private money lenders etc. The cost of borrowing from private money lenders may be around 70 percent per annum. Small entrepreneurs get credit from money lenders using gold as collateral. FII and FDI account for only 6 to 8 per cent of our investment needs. Gurumurthy notes: Current Account Deficit (CAD) has increased from $2.7 billion in 2004-5 to $89 billion in 2012-13. The primary reason is capital goods imports which increased from $25.5 billion in 2004-5 to $91.5 billion in 2012-13. Index of Industrial Production (IIP) has fallen by 56 % during the same period. Current Account Deficits necessitated huge external borrowing which increased from $108 billion in 2004-5 to $396 billion in 2012-13. CADs also meant that India lost its wealth to other nations by providing increased import orders from countries like China.
 
Added to these macro-fiscal data, there has been a problem of corruption of unprecedented magnitude topped by the stashing away of corrupted loot through hawala channels and participatory notes mechanisms in tax havens, thus making the wealth not available to the country’s financial system, while benefiting the coffers of tax haven nations.
 
The level of fiscal and financial management has led to the fall in share market indices and Rupee-Dollar exchange rates have reached abysmal and intolerable levels.
 
In any democratic system, such mismanagement of the economy should have resulted in the dismissal of the Finance Minister and consequent resignation of the Prime Minister. But, strange is the state in India ruled by a person who is not a constitutionally accountable authority – Sonia Gandhi who heads the National Advisory Council and calls the decisions to profligate spending to the tune of Rs. 6 lakh crores per year on schemes such as MNREGA (Rs. 4 lakh crores) or Food Security (Rs. 2 lakh crores). Such schemes are politically justified as effective means of combating poverty. Little attention is paid while authorizing such state-sponsored doll outs, to the increase in productive capacity by increasing the skill matrix of workers or increasing the wealth of the nation. For example, the MNREGA guaranteed employment scheme could have been linked to a project like Interlinking of the nation’s rivers which could potentially add an additional 9 crores of wet land with assured irrigation with assured additions to the nation’s granary of agricultural production and agricultural employment.
Thus, economics are turned upside down in Indian polity. Even the opposition parties have failed in their responsibility to safeguard the nation’s financial resources by dancing to the SoniaG economic tunes by endorsing false promises of the MNREGA or Food Security type schemes.
 
Economics is looked upon as an esoteric discipline which requires smart operators like P. Chidambaram to ‘manage’ the economy. This  results in a serious political failure of the politicians failing to realize what causes the financial mess that the nation finds itself in with the devaluation of the Rupee and with the loss of notional wealth reflected in stock market indices.
 
As Vaidyanathan notes, the saving grace of the economy is that about 60% of the economy operates through unorganized or non-corporate sectors. The serious structural fault-lines of not establishing reasonable credit-lines to these unorganized or non-corporate sectors is a major failure of the state which has to be rectified by the next Government, which hopefully should be a clear alternative to Sonianomics and SoniaG-led UPA riddled with corruption and stashing away of illicit wealth into tax havens.
 
The policy imperatives for the next Government after the Lok Sabha polls are thus clear and unambiguous:
 
1.       Promote projects such as the Interlinking of rivers on a priority basis. Hon’ble SC has not only endorsed the project but also has suggested a monitoring authority to oversee the effective implementation of the project.
 
2.       Ban Participatory Notes.
 
3.       To enable restitution of illicit wealth stashed in tax havens, an ordinance should be promulgated to nationalize such wealth, a measure similar to the nationalization of private banks done by Indira Gandhi. The measure is to meet progressively and serve better, the needs of development of the economy in conformity with national policy and objectives enunciated in the Directive Principles of State Policy.
 
4.       Establish a Special Finance Commission to review the credit needs of unorganized or non-corporate sectors of the economy and to establish a monetary authority to oversee the working of the non-banking finance sector.
 
5.       Review the present system of opening up the nation’s mines to private sector and review the imperative of a Mines and Minerals Development Regulatory Authority on the lines of Telecom Regulatory Authority.
 
6.       Disband the Planning Commission by establishing a Special Economic Development Commission to recommend steps for sustainable increase in the wealth of the nation by productive projects, by disbanding unproductive dole outs of the MNREGA or Food Security type schemes.

Palak Thepla and Chhundo


 

Sheetla Saatam is one of the festivals I came to know only after marriage. Those who observe this festival, eat stale food or food cooked previous day. Generally, my mom-in-law prepares theplas a day before, especially for this festival. Theplas taste good even next day and they don’t get rotten. I tasted this Palak Thepla during one such Sheetla Saatam celebrations.

Palak Thepla
Spinach Flatbread
Ingredients
1 cup wheat flour
1/2 cup bajra flour
2 cups shredded, fresh spianch/palak
1/2 tsp ajmo/owa/ajwain
1 tsp turmeric powder
1 tsp ginger-green chili paste (optional)
1 tsp mild chili powder
1 tsp coriander-cumin powder
1 tsp jaggery grated or sugar (optional)
salt to taste
water as needed
1 tsp oil

Rice flour for dredging
Oil for roasting

Suggested Accompaniment
Chhundo

Method
1. Mix flours with all the dry ingredients and spinach. Knead to a soft dough, adding water as needed.
2. Smear spoonful of oil and knead again. Set aside for 1/2 hr.
3. Heat a pan or tawa. Make 12 uniform balls.
4. Dredge each ball in rice flour and roll into a disc, one at a time.
5. Roast on a hot tawa or cast iron griddle, so brown spots appear on both the sides. Use oil as needed for roasting.
6. Place in an aluminum foil or a clean cotton napkin till ready to use.
7. Serve with chhundo/sweet & spicy grated mango pickle.

Note –
1. Sometimes, I use Ragi flour or a combination of ragi and bajra flour instead of just bajra flour.

Primary duty of Brahmins – WAY OUT OF MISERY!


 

 

CURRENT STATE:
Brahmins have got various professional and business degrees and have moved all over the world. They thrive well in their chosen professions. They take part in many leadership roles and have even become political leaders. Many of our past and present PMs, CMs and Presidents are examples of such leadership positions. Chanakya was an historical example.
DUTY OF BRAHMINS:
In this process we Brahmins have slowly forgotten the primary duty of Brahmins. That is more spiritual in nature and not political or business roles. The direct process of social transformation is through better governance, education, wealth creation, health improvement etc. This can be done by the Government, Business and other transforming agents. This is the most visible and most attractive way. For example people think that Modi becoming PM will bring good transformation in India. Quite likely.
ANCESTORAL WISDOM:
But our ancestors knew the limitations of all these social and governmental transformations. Hence the Brahmin community was given an entirely different role. That is the spiritual transformation of the people. This was considered to be the most beneficial and most permanent solution to the miseries of Man!
SPIRITUAL PRINCIPLES:
We study many Business principles in MBA course and many Administrative principles as IAS and many medical and surgical procedures as a Health professional. Similarly in the religious and spiritual field the highest research has yielded the Vedas and all the principles of life, death, Misery and happiness. But our ancient Rishis were well aware that they need very powerful tools to bring about transformation in the bulk of the common people. They followed the best of SOCIALISM OR COMMUNISM (don’t confuse with politics!) in the sense that they wanted the spiritual benefits to reach the most humble human being on the earth.
HOW TO DO?:
To make the spiritual transformation reach the grass roots, they invented and developed very powerful tools. These are the use of Mantras and creation or development of the Brahmin caste. They were handed over the powerful Veda Mantras which could directly remove the misery of man by endowing both physical and spiritual benefits on the common man. They have given wonderful Philosophy to the intellectuals in the Upanishads. They have set up many procedures to directly deliver the good to the people. These are chanting of the Vedas and performance of many Homas to benefit the people. To make the Veda mantras effective, they have given many restrictions on how a Brahmin should live, what and when he should eat etc. Starting from Sandya Vandana, there are a large number of procedures to make the Brahmin pure and fit to deliver the goods! A Brahmin need not be a professional Sastrigal but atleast can practice as many procedures by him as possible to make himself fit for progress.They have also given so many other ways of worship, Vratas, Festivals and procedures to people of all castes. These are for giving them permanent and lasting freedom from misery and to keep increasing their levels of happiness.
CONTINUOUS PROCESS:
The transformation in Man is not 1 or 0. That is you are NOT either a saint or a sinner! The progress is continuous and keeps on making one more and more evolved and more and more free or blissful. There is scope for the worst sinner to start climbing the ladder. So every one is partly a saint and partly a sinner. The percentages makes the different from one to the other! Everyone continues from where he left in the previous birth. This explains why there are saintly souls and horrible sinners amongst us at the same time!
WAKE UP NOW:
But the SAD part is that Brahmins have substantially forgotten their spiritual role and have submerged themselves in wealth pursuits thinking that MONEY alone is real. The need is to realise their true roles and slowly disentangle themselves from the web of MORE WEALTH – MORE HAPPINESS, which is false and misleading. Life is short and is not worth wasting away in non spiritual pursuits. Brahmins should set the examples to other sections of society. If they merge with other sections in wining and dining and 5-7-9 bedroom houses, then their original purpose is completely lost. By all means earn well and live happily but all the time remember that there is a more permanent and sure way to get out of misery!

சூரிய ஒளி, பேட்டரி, பெட்ரோல் என, மூன்று எரிசக்திகளையும் ஒரே காரில் பயன்படுத்தும் விதமாக தயாரித்த, கல்லூரி மாணவன் தினேஷ் குமார்: இவர் கூறுகிறார்:

நான், எம்.இ., “அப்ளைடு எலக்ட்ரானிக்ஸ்’ படிக்கிறேன். பெட்ரோல் விலை உயர்வு, மின்சார தட்டுப்பாடு, 24 மணி நேரமும் சூரிய ஒளியை பெற முடியாது என, ஒவ்வொரு எரிசக்திக்கும், ஏதேனும் ஒரு குறைபாடு இருக்கிறது. இக்குறைபாட்டை நீக்க முடியாது. ஆனால், மூன்று எரிசக்தியையும், தேவைக்கு ஏற்ப ஒரு சேர பயன்படுத்தினால், குறைந்த செலவில் அதிக தூரம் செல்ல முடியும். இந்த எண்ணத்தில் தான், பி.இ., படிக்கும் போது, பைக் தயாரித்தேன்.

இந்த ஆர்வம், கார் செய்ய வேண்டும் என்ற ஆசையை தூண்டியது. இதனால், மூன்று எரிசக்தியையும் பயன்படுத்தும் விதமான காரை தயாரித்து, அதற்கான காப்புரிமையை பெற விண்ணப்பித்திருக்கிறேன். பகல் நேரங்களில் சூரிய ஒளி நன்கு கிடைப்பதால், காரின் மேல் பகுதியில், “சோலார் பேனல்’கள் பொருத்தினேன். அதன் மூலம் கிடைக்கும் மின்சாரத்தை, “பேட்டரி’யில் சேமித்து காரை இயக்கலாம்.

இவ்வகை மின்சாரத்தை, எவ்வித செலவும் இன்றி, இலவசமாக தயாரிக்கலாம். சூரிய ஒளி கிடைக்காத போது, மக்கள் பயன்படுத்தும் மின்சாரத்தை பயன்படுத்தலாம். காரில் உள்ள, 10 பேட்டரியை, 2 யூனிட் மின்சாரத்தால் நிரப்பினால், 200 கி.மீ., வரை பயணம் செய்யலாம். இரண்டுமே கிடைக்காத நேரத்தில், பெட்ரோல் மூலம் மின்சாரத்தை உருவாக்கி, 1 லிட்டருக்கு, 50 கி.மீ., தூரம் செல்லும் வகையில், மின்சாரத்தில் இயங்கும் இன்ஜினை பொருத்தி, காரை வடிவமைத்திருக்கிறேன்.

Once upon a time a very strong woodcutter asked for a job with a timber merchant, and he got it. His salary was really good and so were the working conditions. For that reason, the woodcutter was determined to do his best.

His boss gave him an axe and showed him the area where he was supposed to fell the trees. The first day, the woodcutter brought down 15 trees.

” Congratulations,” the boss said. ” Carry on with your work!”

Highly motivated by the words of his boss, the woodcutter tried harder the next day, but he only could bring 10 trees down. The third day he tried even harder, but he was only able to bring down 7 trees.

Day after day he was bringing lesser number of trees down.

” I must be losing my strength”, the woodcutter thought. He went to the boss and apologized, saying that he could not understand what was going on.

” When was the last time you sharpened your axe?” the boss asked.
” Sharpen? I had no time to sharpen my axe. I have been very busy trying to cut trees…”

That’s right. Most of us NEVER update our skills. We think that whatever we have learned is very much enough. But good is not good when better is expected. Sharpening our skills from time to time is the key to success.

जीवन में जब सब कुछ एक साथ और जल्दी – जल्दी करने की इच्छा होती है , सब कुछ तेजी से पा लेने की इच्छा होती है , और हमें लगने लगता है कि दिन के चौबीस घंटे भी कम पड़ते हैं , उस समय ये बोध कथा , ” काँच की बरनी और दो कप चाय ” हमें याद आती है ।

दर्शनशास्त्र के एक प्रोफ़ेसर कक्षा में आये और उन्होंने छात्रों से कहा कि वे आज जीवन का एक महत्वपूर्ण पाठ पढाने वाले हैं …

उन्होंने अपने साथ लाई एक काँच की बडी़ बरनी ( जार ) टेबल पर रखा और उसमें टेबल टेनिस की गेंदें डालने लगे और तब तक डालते रहे जब तक कि उसमें एक भी गेंद समाने की जगह नहीं बची … उन्होंने छात्रों से पूछा – क्या बरनी पूरी भर गई ? हाँ … आवाज आई … फ़िर प्रोफ़ेसर साहब ने छोटे – छोटे कंकर उसमें भरने शुरु किये h धीरे – धीरे बरनी को हिलाया तो काफ़ी सारे कंकर उसमें जहाँ जगह खाली थी , समा गये , फ़िर से प्रोफ़ेसर साहब ने पूछा , क्या अब बरनी भर गई है , छात्रों ने एक बार फ़िर हाँ … कहा अब प्रोफ़ेसर साहब ने रेत की थैली से हौले – हौले उस बरनी में रेत डालना शुरु किया , वह रेत भी उस जार में जहाँ संभव था बैठ गई , अब छात्र अपनी नादानी पर हँसे … फ़िर प्रोफ़ेसर साहब ने पूछा , क्यों अब तो यह बरनी पूरी भर गई ना ? हाँ .. अब तो पूरी भर गई है .. सभी ने एक स्वर में कहा .. सर ने टेबल के नीचे से चाय के दो कप निकालकर उसमें की चाय जार में डाली , चाय भी रेत के बीच स्थित थोडी़ सी जगह में सोख ली गई … प्रोफ़ेसर साहब ने गंभीर आवाज में समझाना शुरु किया – इस काँच की बरनी को तुम लोग अपना जीवन समझो …. टेबल टेनिस की गेंदें सबसे महत्वपूर्ण भाग अर्थात भगवान , परिवार , बच्चे , मित्र , स्वास्थ्य और शौक हैं , छोटे कंकर मतलब तुम्हारी नौकरी , कार , बडा़ मकान आदि हैं , और रेत का मतलब और भी छोटी – छोटी बेकार सी बातें , मनमुटाव , झगडे़ है .. अब यदि तुमने काँच की बरनी में सबसे पहले रेत भरी होती तो टेबल टेनिस की गेंदों और कंकरों के लिये जगह ही नहीं बचती , या कंकर भर दिये होते तो गेंदें नहीं भर पाते , रेत जरूर आ सकती थी … ठीक यही बात जीवन पर लागू होती है … यदि तुम छोटी – छोटी बातों के पीछे पडे़ रहोगे और अपनी ऊर्जा उसमें नष्ट करोगे तो तुम्हारे पास मुख्य बातों के लिये अधिक समय नहीं रहेगा … मन के सुख के लिये क्या जरूरी है ये तुम्हें तय करना है । अपने बच्चों के साथ खेलो , बगीचे में पानी डालो , सुबह पत्नी के साथ घूमने निकल जाओ , घर के बेकार सामान को बाहर निकाल फ़ेंको , मेडिकल चेक – अप करवाओ … टेबल टेनिस गेंदों की फ़िक्र पहले करो , वही महत्वपूर्ण है ….. पहले तय करो कि क्या जरूरी है … बाकी सब तो रेत है .. छात्र बडे़ ध्यान से सुन रहे थे .. अचानक एक ने पूछा , सर लेकिन आपने यह नहीं बताया कि ” चाय के दो कप ” क्या हैं ? प्रोफ़ेसर मुस्कुराये , बोले .. मैं सोच ही रहा था कि अभी तक ये सवाल किसी ने क्यों नहीं किया …

इसका उत्तर यह है कि , जीवन हमें कितना ही परिपूर्ण और संतुष्ट लगे , लेकिन हमारे पास उस परम पिता परमात्मा को सिमरन करने के लिए हमेशा समय होना चाहिए I

I have realized that I can relate any employee with a re-chargeable battery. To elaborate it more, lets consider the analogy of smart phones. In most of the smart phones the battery consumption is displayed on the top right corner of mobile screen. When the consumption percentage falls below 25%, the color of battery icon turns orange and when it is less than 10% the color goes alarmingly red. So it is responsibility of the owner to ensure timely charging to keep it functional. Just like that, it is responsibility of each manager to closely observe the discharge level of each member of his/her team and take appropriate measures to ensure high efficiency of the employee consequently getting maximum throughput. The good news is that when employees are charged more and more, they produce the results in the same high proportion!

 
So below are some techniques which can be considered to boost the charge level:
 

1- Trainings: Needless to emphasize the importance of training, this is one of the critically important aspect of professional growth and ultimately for the business enhancement. It’s a genuine Win-Win approach. I highly recommend studying the concept of “Sharpen The Saw” from Stephen Covey‘s 7 Habits of Highly effective people ®. The trainings can either be online, or in-house or at international level. Further, podcasts can also be considered. 
2- Professional Membership: Encourage employee to join professional groups. Even if the company has to pay some amount for the membership, it should be done. Employee will get satisfaction for being the member and will learn new ideas and trends in the industry which will eventually help business growth.
3- Get together: If possible, Employee’s families to be invited as well. This will give extra boost to employee’s satisfaction index. Outdoor activities including Lunch, games and fun activities can be considered.
4- Financial benefits: This is the most attractive part from employee’s perspective. This can either be on annual or project basis. Specific targets can be set in terms of sale (or any applicable Key Performance Indicator). High KPI should result in high bonus. This will ensure employee go extra mile to achieve high and high. Also Employee of the month is another technique which should be used. A certificate along with optimal amount of cash will feed extra energy.
5- Knowledge based sessions: Technical and motivational lectures/events should be arranged on weekly or monthly basis. You may find a gem within your team who loves to speak on a specific subject. Find such people and give them the opportunity to share their knowledge and skills with other colleagues.

1 Define your goal
 
The first step is to define your goal. Perhaps you’ve always dreamt about running a race or learning a new language? Maybe you’re determined to seek a promotion or you simply want to shed a few kilos. Consider everything. What would you do if you had more time? What would you like to accomplish in the future? What do you regret about the past? In the words of motivational speaker Les Brown (www.lesbrown.com), “Your goals are the road maps that guide you and show you what is possible for your life.” Whatever you choose, make sure your goal is specific, achievable and tangible.
2 Set your deadline
 
A goal without a deadline can be forever postponed, so set a deadline and aim to be as realistic as possible. If your goal is to lose a certain amount of weight for example, count on losing 2 pounds (around one kilo) per week. If you have your eye on that promotion, think about when your next appraisal is scheduled or another opportunity when you will have the chance to shine. Diana Scharf Hunt, author of The Tao of Time (Fireside), summed it up perfectly by saying, “Goals are dreams with deadlines.”
 
 
True motivation comes from understanding your underlying purpose, so think about what that is. Ensure your goal is something that you really want and not what others want you to do. Ensure also, that the goal you have set is in line with your overall purpose. If your purpose is to get fit, then a weight-loss goal may not be in line with this – it is possible to be slim, but still be unfit. Instead, it should rather be, “To achieve the same fitness levels I had when I was 20”.
 
 
Determine, and better still, write down, the benefits you expect to enjoy from reaching your goal. Ask yourself what you will achieve from conquering your goal? Defining the benefits will help you to overcome moments of weakness. Evaluate these carefully and your goals will become much more attainable and your motivation increased. According to Carolyn Mitchell, NLP Life Coach and owner of Blue Sky Life Coaching (www.blueskylifecoaching.ae), “Affirmations are an excellent tool to promote self-belief and assure ourselves of positive outcomes. Begin with fast forwarding to the time when you have achieved your goal. Learn what it feels like [in your mind] to experience what the success of achieving your goal means to you. Feel it or see it for yourself. Once you have learned what success feels like, you simply can’t ‘unlearn’ it. By writing, reading and re-experiencing those feelings of success over and over again you are essentially telling yourself what you want by believing that you already have it.”
 
 
Now identify your potential obstacles. When suddenly faced with obstacles it can be difficult to remain focused and energetic. They can sap your energy, time and enthusiasm. What may hinder your progress? Old habits die hard and current mindsets can be difficult to shift, but identifying the obstacles will prepare you for the road ahead – forewarned is forearmed after all. “Be perfectly honest with yourself,” says Carolyn, “this is the only way to identify all the possible problem areas. And only when you identify these can you develop strategies to minimise them.”
 
7 Seek the Solutions
 
Think about how you can overcome these obstacles. What in your life needs changing? This is your opportunity to plan your strategies for handling the setbacks. If you consider each obstacle, one by one, you can easily identify a suitable solution; this may mean a change to your usual routine, enlisting the support of a friend or family member or a change to your current mindset. “If you can’t find the solution yourself then ask someone who has achieved a similar goal how they did it” says Lucy, “or imagine you are sitting with a role model, a top athlete, for example. Ask them what to do and then put yourself in their shoes and give the advice they would give.”
 
 
Take time to imagine that you have achieved your goal. What is it like? How do you feel? Excited? Exuberant? How has your life changed? How does it look, feel or sound? Capture that moment in your head and never lose sight of it. Try to make your vision so clear that you can perceive it with all five senses. The clearer the image in your mind, the easier it is to manifest into reality or in the words of Napoleon Hill, author of Think & Grow Rich (Ballantine Books), “What the mind can conceive and believe it can achieve.”
 
9 Create your action plan
 
Create a step-by-step action plan detailing exactly what you need to do to achieve the goal. Remember in step one we identified that goals are the road maps that guide you? Well think of your action plan as the specific directions to get you to your destination, via the quickest and easiest route possible. Depending on the nature of your goal, identify any major milestones necessary to achieve it, then break down each milestone into specific tasks or steps. Sometimes just knowing where to start is hard, in which case enlist the support of others, be it friends, colleagues or a support group. Be prepared to journal the process. Writing things down helps to collate our thoughts, handle potholes and identify and deal with weaknesses. Strive to make progress every day. Every single day. And tell everyone you know about your goal – accountability is a great way to ensure that you do what needs to be done

One morning I wasted nearly an hour watching a tiny ant carry a huge feather across my back terrace. Several times it was confronted by obstacles in its path and after a momentary pause it would make the necessary detour. At one point the ant had to negotiate a crack in the concrete about 10mm wide. After brief contemplation the ant laid the feather over the crack, walked across it and picked up the feather on the other side then continued on its way.
I was fascinated by the ingenuity of this ant, one of God’s smallest creatures. It served to reinforce the miracle of creation. Here was a minute insect, lacking in size yet equipped with a brain to reason, explore, discover and overcome. But this ant, like the two-legged co-residents of this planet, also shares human failings. After some time the ant finally reached its destination – a flower bed at the end of the terrace and a small hole that was the entrance to its underground home. And it was here that the ant finally met its match. How could that large feather possibly fit down that small hole? Of course it couldn’t. So the ant, after all this trouble and exercising great ingenuity, overcoming problems all along the way, just abandoned the feather and went home.
The ant had not thought the problem through before it began its epic journey and in the end the feather was nothing more than a burden. Isn’t life like that!We worry about our family, we worry about money or the lack of it, we worry about work, about where we live, about all sorts of things. These are all burdens – the things we pick up along life’s path and lug them around the obstacles and over the crevasses that life will bring, only to find that at the destination they are useless and we can’t take them with us.
 

 

Nine Ways to Make Top Performers Effective Managers


It’s a common scenario: A managerial position becomes available and is filled by a top performer with minimal or no previous management experience. Yet it makes sense. Shouldn’t a top performer be able to easily make the transition to manager? Shouldn’t that person be able to guide others to his or her same level of productivity? The answer is a 100 percent, absolute maybe.

 

While top performers likely have solid domain skills, coupled with a strong motivation to succeed, there’s a good chance they have not been afforded sufficient opportunity to develop effective management techniques. For some, these skills can be learned on the job. For others, the consequences of a poor managerial fit can be significant in terms of lost productivity and morale for the new manager and his or her direct reports.

 

Therefore, prior to promoting a top performer with minimal or no managerial experience, assess the candidate’s strengths and forward-looking potential in nine core areas of effective management.

 

This analysis can ensure consistently smooth management transitions and keep a company operating at peak performance as it identifies whether a top performer is ready to lead now, is better-suited for some limited managerial experiences and additional training, or perhaps has a skill set and disposition that will only thrive in an individual contributor role. Consider: Can the new manager execute these nine core skills?

 

 

1. Move from tactical to strategic.

Is the employee ready to let go of his or her day-to-day responsibilities and play a more conceptual or strategic role? Some managers believe they need to understand every last detail of what their employees are working on.

 

Commonly referred to as “micro-managing,” this type of behavior can make otherwise content employees burn out and leave a company. For a top performer who excels at the tactical level, managing others to achieve the same level of success may not seem as fulfilling.

 

Is the employee prepared for this potential shock? Many top performers are capable of the transition from tactical to strategic thinking, provided they have access to the right resources, such as a mentor or applicable management training courses.

 

 

2. Defend the team.

Is the employee ready to defend his or her new direct reports and support them in public? Is the employee ready to be a leader? Leaders absorb rather than deflect criticism. Leaders push praise downward to their employees and proactively look for ways to portray their direct reports in a positive light.

 

In short, leaders have a deep understanding of the phrase, “praise in public, condemn in private.” Lots of top performers have healthy, competitive egos. Don’t assume that deflecting praise and supporting direct reports is a natural instinct for new managers.

 

 

3. Build trusting relationships.

Can the employee develop a strong, trusting relationship that engenders compassion and prudent responses to change? As a cautionary tale, “Jerry” really enjoyed working for a manager until the reasons behind some recent absences came into question.

 

Jerry’s son was in and out of the hospital, and thus, he needed to unexpectedly miss some work during a two-week period. Rather than show compassion and understanding, Jerry’s manager accused him of interviewing. The manager’s paranoia quickly became a self-fulfilling prophecy, as Jerry decided it wasn’t worth working for someone who so quickly questioned his integrity. Jerry’s example illustrates the risk associated with promoting a top performer before understanding his or her ability to trust and respect others.

 

 

4. Delegate.

Does the employee know how to assign work and shepherd that work through to completion? Consider the following scenario:

 

Manager: “[Employee], I need you to do X. I need this done because of Y. I’d really like to have this work completed by Z. Do you have any questions? Was this clear?”

 

Employee: “Got it.”

 

Manager: “Great. Please let me know if you need any additional help.”

 

This seems simple. Employees like to understand what work is expected of them, why the work is important, and when the work should be completed. Once the assignment is given, managers can use a variety of actions to stay on top of progress, including daily check-ins, one-on-one meetings and regular staff meetings. This example is deceptively easy; yet, in the frantic pace of business, this type of clear, concise, two-way communication often is lost.

 

 

5. Teach and mentor.

In the event that assignments require additional help or instruction, does the top performer embrace the idea of teaching and mentoring? Does he or she have the patience to answer employees’ questions respectfully, in detail, more than once? Managers who return employee questions with an impatient or arrogant tone will eventually find they have fewer questions to answer, as employees will be more reluctant to expose their weaknesses or challenge ideas.

 

Managers who answer employee questions in an unassuming, non-condescending manner will be able to foster and sustain open communication channels that are vital for employee development and team productivity.

 

 

6. Admit mistakes.

Does the employee know how to apologize or acknowledge a mistake? For example, a new manager arrogantly corrects an employee in a cross-functional meeting and subsequently learns the employee’s assertion was accurate. Does the manager have the self-awareness and willingness to admit the mistake not only to the employee but also to the other meeting participants? This is necessary to help restore cross-functional trust in the employee who the manager publicly and erroneously contradicted. These corrective steps will be appreciated by most employees. On the other hand, if the manager doesn’t take these steps, he or she will quickly lose the team’s respect.

 

 

7. Leverage others’ strengths.

Is the employee threatened by colleagues who have greater subject matter expertise? For a newly promoted manager, there is an increased likelihood that certain employees will know more about a specific domain. For example, a new vice president of brand marketing may be asked to manage the product marketing group, as well. Is this vice president willing to roll up his or her sleeves and learn about that group on a tactical level?

 

Rather than hide from knowledge they don’t have, the best managers ask the right questions to understand their employees’ day-to-day responsibilities. By doing so, effective managers can engage subject matter experts to provide a well-articulated recommendation and then implement, adjust or reject that proposal based upon their sense of how it fits into the broader company strategy.

 

 

8. Manage each employee.

Can the new manager alter his or her managerial approach by direct report? Does the prospective manager have a one-size-fits-all management style, or does he or she recognize that individuals may need to be managed differently? Employees with young children are likely to request time to attend school events or unexpectedly miss work due to a child’s illness.

 

Younger, single employees may be hungry to prove themselves by offering to own too much work. Can the potential manager recognize the employees’ motivational differences and alter his or her managerial style accordingly? The best managers hold everyone on the team accountable for expected behaviors and results, while also understanding and capitalizing on the individual motivations of each team member.

 

 

9. Take time to manage.

Has the company given the new manager the time needed to actually manage? If a top performer has moved from individual contributor to managing a group of five or seven people, for example, there is undoubtedly a need to scale back on tactical, role-based activities to find the pulse of his or her new team.

 

A managerial role requires building a rapport, delegating responsibilities and architecting a team’s broader long-term strategy. When promoted, many top performers will initially carve out more work time per day to ambitiously try to handle their legacy tasks and their newly acquired role. This early push is not sustainable. The new manager, and the company, will need to understand and be receptive to the fact that his or her individual responsibilities should now account for no more than 50 percent of work time, and likely much less.

 

Each of these nine components of effective management requires organization commitment and an adjustment period in order to achieve a smooth transition, best fit and continued productivity for new managers and their employees. However, there often is more accountability for the organization regarding this ninth and final point.

 

Are top performers expected to manage effectively and maintain their previous workloads? Or are they given the time they need to manage their new direct reports? Providing employees with a manager’s title without supplying enough time for them to actually manage is a fruitless exercise.

 

 

The Case for Careful Selection

 

There are potential consequences of not incorporating these nine dimensions into the managerial selection process. Ineffective managers can alienate other departments, or worse, their employees, which can lead to significantly reduced group productivity and increased attrition. As merit budgets tighten and companies try to do more with less, the cascading effects of a toxic manager pose an even greater threat to organizational success.

 

Top-performing individuals don’t necessarily become top-performing managers. To succeed, new managers require time, training and guidance. Management consultants may never reach full agreement on the components of effective management, but these nine core skills comprise a practical evaluation of a top performer’s readiness to manage and a company’s readiness to prepare employees for this next step.
